Abstract:
This paper examines the role of individuals’ future time perspective (FTP) for the association between HRM bundles (KSA enhancing, motivation enhancing, and opportunities enhancing) and workers’ promotion focus. Drawing on signaling theory and self-regulation processes, we hypothesize HRM bundles’ indirect effects on individual-level promotion focus as mediated by FTP. The results of this multilevel study comprising 1,540 employees of 67 business units provide support for KSA enhancing and motivation enhancing HRM bundles to have (a) direct effects on employees’ FTP and (b) indirect effects on promotion focus via FTP.
